Kat you have events coming up in NY? Many employees want to attend 3% conference but o can’t afford to send a traveling delegation to other cities
Good night, all. Tried not to gripe but it was over 100 degrees today in the Bay Area. Imagine my every reply with sweat dripping down my neck. So grateful for all who chimed in about pay equity!
Job postings are asking for multiple skillsets that were never expected to be had by 1 person. If your hire as CD eliminates the need to hire an additional CW and AD, how do you get paid accordingly?
Kat, what’s your take on this?
Kat, what do you do when you find out your male creative equivalents make significantly more than you? I advocated for myself once and was told it’s a fireable offense to discuss others’ salaries.
Up for a job that's less than I'm worth, but more than they wanted to pay. Over 40, and the options aren't what they used to be. Feeling stuck. Feels like the industry is getting worse. Ad…
It’s been 9 months as a CD and in little time I achieved more than expected. When I asked for my salary in the beginning, the Finance Director said “CDs don’t get paid that here”.How…
If 3% was formed to get women to be 50% of creative leadership—you did it! I freelance all over NYC and the vast, vast majority of ECDs or CCOs have been female. As for the pay gap, well....
I’m concerned this is just going to reduce employee salary negotiation leverage and allow companies to pay everyone the same low amount. It sounds like the limitations of a union without the benefits.
💡:100 ways to Insure Pay Equity- such as the ones on the 3% site. https://www.3percentmovement.com/getinvolved Makes it accessible for agency water cooler convo and immediately available to repost, share etc
Gonna be offline until 4:30 PST. Headed up to Venables Bell to talk mentorship. Will check back in later. Pay equity can be a contentious issue with no absolute answers but keep the questions coming!
Let me take this moment to give a shout-out to Amanda Enayati, 3%’s Head of Culture Innovation, who spearheaded our Pledge for Pay Equity research + report, plus ran a session about it at #3percentDC
How do I go about finding executive mentorship from women I don’t work with? I’m in desperate need of career advice but don’t know how to reach out to the women I look up to
How do we get our agencies to get behind and support this movement? HR/leadership is very hesitant to share this information
How much of your organizations funding comes from holding companies or agencies? I notice a good deal of your board members are conflicted , as they are also the ones who determine pay at agencies.
What’s the best way to bring up the pay equity pledge within your agency? Would like to suggest this but don’t know who to talk to or how.
There is strength in creative teams negotiating pay as a team, especially with regard to pay equity and male/female teams. Package yourself and your partner as equals and stick with it.
Morning, all! I’m up early here in SF to talk pay equity today. Let’s dig into some of your questions...
What do you think is the first tangible step agencies need to take to achieve wage equity? What’s the first step women in advertising should take?
I need awards to get into a great agency. But I need to have worked at a great agency to have awards. As a woman of color who was dismissed creatively until only recently, how can I break this cycle?
Knowing that companies will use any excuse to cut costs, don’t you think that rather than raising Womens pay to a median level with men’s they will just all pay down to women’s pay or even lower?
What can those of us dealing with pay inequity now do to advocate for ourselves and others? It’s going to be a long haul and not all agencies/holding companies may be on board.
How do you measure equal pay when there are exceptions to everything? Ie: one indicator is often years of experience but younger people can sometimes have just as much output regardless
Do you think agencies are hiring a larger percentage of freelancers to bypass their promises of improved parental leave, which are only available to full-time staff?
Hi, Kathy. If you had your own agency, what would be the result(s) of different pay levels for similar job titles? Or do you prefer “All Copywriters are paid $XX,XXX and ADs are paid $YY,YYY."
Some of the issue lies in management that’s unaware of their weaknesses. Those that manage up well get more money when they may not deserve it. How can we ensure salaries don’t get bloated at the top?
Do you think you and fellow CEOs should be paid so much more than those they oversee? Seems like that where pay equity conversation should begin.
How can I effectively combat excuses made by management? An executive previously told me he works very hard to ensure everyone is paid in their ‘band’ while I’m paid $8k less than than the average...
What’s the no-bs elevator pitch I can give to my managers? I understand pay equity has an impact on their business in the short term, and they won’t dare contradict me because I’m a woman (cont)
Hi Kat! Can’t seem to find a way to ask my question elsewhere, so I hope you can’t answer it here. As you undoubtably know, salaries have been stagnant in our industry (NOT adjusted for inflation)...
In an industry with endless variables that contribute to someone’s “work worth”, how would pay equity be calculated? Flat rates for roles? In that case, how would high performance be rewarded?
Should we pay everyone the same rate? What are some good reasons we should we pay some more?
Let’s not forget freelancers/contractors — almost always left out of the convos, yet relied on for work. When it comes to pay equity, how do you suggest agencies include and commit to them?
I love the pressure you’re putting on companies for pay equity. What about paid family leave? My agency could definitely do a lot better, but it’s super awkward to bring up or talk with people about.
How can we force our agencies to disclose salaries? Should we fight for pay transparency stats like the UK?
How does pay equity work when you’re in a role that no other person holds at the agency - it’s a position of 1 only held by 1 person
How would pay equity realistically work in a field in which everyone negotiates their pay?
Kat, can you tell us why the pay gap exists?
