OP, I experienced the same thing. I push so hard every year, for 3 yrs. This year, I stopped worrying about it, told myself I would get promoted one way or the other and two great opportunities fell on my lap. Two opportunities! both with promotions and significantly better pay - 30% increase. My firm countered and promised the promotion I’ve been working so hard for, but I decided to take one of the offers because the counter came no where close to matching it and I realized that what I wanted more than the promotion was validation from my partners, and that’s neither sustainable nor healthy. I was feeling less than confident because I didn’t get promoted. I was so loyal that I didn’t realize I could do better elsewhere. I went from feeling dejected to having 3 companies fighting to have me. I learned a lot from this journey and I’ve grown so much. Sometimes disappointments are a blessing. It’s ok to give up and try something else. You deserve and can do better; especially if you have the competencies and skills.

This was me until very recently. More than two years in, getting effed on promotion with shifting reasons despite senior endorsement - I had no idea if my firm wanted me to stay or go, so I started job hunting to offset the risk that the mixed messages and inaction would persist. Got some exciting job options in the pipeline, and then I got promoted in the meantime. OP, get some optionality happening. I don’t know if there’s senior people you can talk about it with, but I was prepared to have some tough convos with my CDA. I tracked for him my performance, reiterated my understanding of promo guidelines, and asked if it were reasonable for me to interpret this as the firm not having a place for me?

Have you been up for promotion all 3 years and have been in the position for more than 3 ? Or 3 years in that position? That would make a difference.

Why does everyone put Tech / FAANG on such a pedestal, claiming it’s better than MBB. Sure, the comp and WLB may be better, but you won’t be doing as meaningful and impactful work e.g. Govt Covid response, Gates foundation projects, industry defining projects in the space of a few months etc
