Hot shop. You should always want to be improving yourself and if an agency is dying to have you, you're probably going to be one of the top talent there and there's probably a reason they aren't a hot shop.

Depends on management and vibe. The good/mediocre shop may actually let you do more and have a greater impact. In the end you could learn more there with less frustration and fewer egos.

Go to good and make it better, you'll move up faster that way. Harder to stand out in an agency full of peacocks. Also, I good/mediocre agency will prob pay out more to hire you if you're good

A mediocre agency offered me 10k more than I was making. At the same time, a hot shop offered me no raise at all. I'm still glad I went with the hot shop, recruiters flock when they see certain agencies/brands on your resume.

Go the hot shop and prove yourself. You'll be surprised. Yeah there are the star fuckers and the Brazilians but there are a lot of people just like you. I was in a similar situation not long ago. Went to a hot shop on a shitty account and stepped up for everything else (every pitch, every open brief) and soon enough I was getting the plum assignments. I found a partner who was as determined as I was. You'll get better at coming up with great ideas really quickly. You'll know a good brief from a shitty one. The experience of working on that level is worth a few years without sleep. :))) Once you get a couple of good things and a few awards, you can go to the not-so-great shop as a CD and turn it around and have an awesome life. And boom! That's how it will work ⭐️⭐️⭐️

What about the idea of having an advocate within the agency though? That comes with being wanted. And if you get in via a personal connection or as a favor, you could get super shitty briefs (this happened to a friend) while you watch the cool award-y Brazilian team get the big fun ones.

I wouldn't equate a personal referral with "really wanted." You can't expect to get put on the best projects as a new hire at a hot shop. Prove yourself. Ask to take on more projects, like pitch in on some ideas in your "extra" time as an additional team.
