Let me guess: You’re thinking smth like „I get along well with everyone. Partners know what they can expect from me and I know what I need to do to make them happy. Things are really smooth right now. But it’s honestly not too different compared to 1 or 2 years ago.” If yes, it’ll go 2 ways: a) You stay and you will continuously be promoted, but at a very slow pace. No real hurdles, but also no real progression. Longterm: You’ll stay manager, chances for partner are low. b) You leave. New people, new chances. You’ll probably still get along well with everyone. Will your progression be faster? Maybe, maybe not. But at least you’ll earn more money along the way (assuming you don’t leave for less money). Bottom line: The base case is much better if you leave.

The way I see it, the hit billables, clients like you, good from coworkers, consistent good work, and working at next level are expected. Making a business case means someone is able to point to something specific you're known for, that you do better than most, or that clients really love about you. For your manager to be able to mention some specific skill or attribute valued and prioritized by the team, and the leaders and managers in the practice are able to mention you by name in response as the person they would want to staff on the project because of this trait. This "thing" whatever it is, that's what I think is meant by "shine." It makes you memorable by default and would be the reason you don't fall off radar compared to peers. If you think about all the managers and partners on your team, they all likely have some kind of "shine". Like personal brand. If I were you, I would ask the manager to describe to you what his "shine" is and what he suspects might be yours, as well as his take on steps you should take to build the perception needed and not fly so much under the radar that opportunities are missed. I would also look at roles externally for a second opinion. These external roles would also double as free confidence building and an out if you continue to be undervalued in the coming weeks.

Or maybe it refers to the fact that you’re stepping into a leadership and BD role, but aren’t acting like a leader who can identify, prioritize, and execute on initiatives while motivating teams.

OP, two years in a row sounds like there might have been performance issues at some point as well. Apply and get an offer for a promotion. Don‘t leave for the same rank as it will take you min 2 years to rebuild your reputation plus build a new network. Leave for a promo or otherwise stick around another year if you like the job (besides this shortterm setback). I‘ve seen people leave who didn‘t get their promo and a few years later they were behind again. If you leave for a promo or better company, that‘s a different story

Do both. Actively look to leave and jump at the first solid/great opportunity, but also practice marketing yourself internally so you have partners that go to bat for you at year end. Even if you leave and get the title and salary bump, you’ll need to practice getting yourself known and marketing yourself to maximize your opportunities.

I’ve had this before and it’s a huge 🚩🚩🚩as the feedback comes from a place of reminding you what they think you’re not rather than helping you to what you can be. Leave, or you’re overstaying. Be the main character in your development and take your services elsewhere. Market’s excellent right now, so you’ll probably get a bump. Good luck.

Feels like a lot of over-reaction in this thread to one comment tbh. As a double minority myself, at least ask for “shine” clarification before leaving. Don’t burn a bridge and leave someone with the impression that you don’t take feedback well - even if that feedback is coming from the wrong place.

It sounds like you're a humble person who goes about their work quietly and performs consistently. Sometimes that's not enough unfortunately, some firms like you to sell yourself and want someone who is more visible, even if it's all a facade. I had this same problem at my previous firm as a manager, I got tired of it and left. Find a counter offer and see what they say. Their response will help you make a decision, it did in my case.

After a month of having to constantly ask about my onboarding, I finally was able to join. Now, it's been two weeks and no one seems to know how I get my laptop. Hi! First time working with a larger company - suggestions on handling pronouns at work? I’ve worked with smaller agencies where it was easier to bring up. Now I’m on a larger team, talking to/referencing people I’ve never met.
