Devils advocate: This sounds like a very passive journey, and no one gets rewarded for waiting for their "due". Everything is a negotiation in ad-land, and sometimes if you don't push or make your case heard it can be interpreted as a lack of conviction on your part. ALSO: If you're talking to HR about raises you're talking to the wrong person/team. Your line manager aught to be your advocate and supporter. Talk to them about what you need to get the pay you expect. They (or their management) know how the system works and can make the plans that your HR team never will. This doubles as an ice-breaker for the follow-on conversation when you accept another offer.

Seniors in SF should be making 130-160 depending on awards, experience, and whatever else that factors in. That is beyond low for that city.

Agree with VP of Analytics. You are operating like a jr / mid-level person on the soft skills. If HR says you're in range, you are likely in low end of range, which is still in range. If you believe you deserve more (which is a reasonable perspective) then go get it! What have you contributed in the last two years? How do you add more value today (and will continue to do so in the future) vs. When you joined? What additional capabilities have you built and plan to build? If your manager is not (or cannot be) supportive, it's time to move on. If you don't want to (or can't) move on, your current comp is your current market value. Increase skills and impact (leading indicator) vs Market needs, increase your comp (trailing indicator)

Have you guys noticed a difference in reactions when asking for a raise from men/women supervisors? I feel like the women supervisors that I’ve asked get really uncomfortable and look at me like I’m asking for a lot, whereas the men at least are a bit more composed in their reaction and almost expect it. 2nd year associate here (going into my third). Will have about 114k in student loan debt at the turn of the year. I have roughly 60k in my investment account, 45k in 401k and an adequate balance in my emergency fund. I also contribute to my HSA and will cross the threshold for investing that in January.
