I joined an indie agency in NYC a few months ago. Nice and talented people, but their creative work is not outstanding. My copy partner and I felt like we could help them push the envelope, but even tho we try, they still like to play it safe... They “get” the ideas, but aren't willing to take risks. It all starts with the owners and more senior leadership... Any advice on how to motivate them without looking cocky or like we don’t appreciate their work?

I don’t know how to ask the right questions, develop a creative process, structure a team, or even trust my own judgement on creative anymore. I’ve learned a bit from other CDs but they tend to be so high-level their skillsets aren’t as applicable since I still get in the weeds as an ACD. I have a CD title but swing between imposter syndrome and bitterness that I am underpaid/undervalued and want to hear from others if I would ever be taken seriously elsewhere. I make 108k/NYC at a non-agency “media company”. I have no prior relevant experience for this role, I just sort of fell into it. Every time I see the Applebees commercial with the Cheers song, I just know the clients forced the agency to make the Applebees sign the very first shot.

It’s discouraging seeing your peers and people you graduated with move up to the next level while the feedback you keep getting in rejections is “we need someone more senior.” I really do doubt sometimes that I have any talent at all. Maybe I’ve just faked this whole thing.

It’s especially discouraging when you thought the interviews were really good and you were feeling great about the team and the people.
