Can you elaborate on what you mean by compelled to work consistently? What issues have you specifically run into?
Freelance 1, in this case he was moving into an account manager position. At the onset he shared his experience getting startup studios going and sounded like he was interested in doing the same here. Unfortunately those ambitions shifted.
Are you hiring freelancers with the intention of transitioning them to full-time? Maybe that’s the issue - a lot of freelancers are happy being freelancers and like to move around. You might hit it right and find someone you love that wants to leave freelance but maybe it would be helpful to just straight up look for someone for a full-time role who you know wants that?
That's what I originally thought, until now I haven't even considered bringing someone on full-time. I actually wanted to do the opposite and find ways to create the ultimate freelance experience for a smallish team of talented freelancers that I work with on a consistent basis.
I think there's a way to have the best of both worlds by providing consistent work on cool projects while allowing for the flexibility to pass on projects to work on side stuff or take a gig with another company. Eventually I'd even like to find a way to provide some sort of benefits for individuals who we work with on a regular basis, like kickbacks from projects and health insurance.
Currently its difficult to pull something like this off without someone being an employee, but with us moving more and more into a gig economy I believe more people are going to want this kind of flexibility and regulations will loosen up. Until then, I'll keep finding other ways to create a solid experience like ensuring everyone on the team has what they need and blocked from dealing with unnecessary BS as well as get paid fast and often.
If you want to invest in them long term, then while hiring, find someone who wants to leave a larger agency or with a goal to build up a start up that's on a growth trajectory and have a direct part in shaping the process and culture of your company. It's nice that the producer even told you. Most would just look for the other job and give notice when they got it. They might even be able to refer someone who is a good replacement and help train them now before they leave. And if they go big agency, and value your relationship that much, they will likely become a future client or referrals source for projects.
