Hire them. But more importantly, lay the groundwork to ensure they are supported, included, and that the team of white people you work with have ALREADY done the beginning of changing the culture to be more inclusive.
Don’t make the BIPOC and women do the work. We are over it.
As a woman, I feel that last statement.

1. Write out the culture you want to cultivate in your new team.
2. Search for talent that aligns with that culture.
3. Make sure that your BlPOC and women you hire don’t have to suppress themselves or change to fit into said culture.
I’m a BlPOC and one of the most frustrating things I’ve encountered the fact that everyone wants to hire us to check the diversity box but no one truly wants our
ideas and input.
Make sure you truly want diversity and not just “trophy hires” and you’ll be fine

The most important thing you can do is make sure the environment you’re hiring them into us supportive and ready. A lot of people hire because they want a diverse department but without actually making sure the agency is structured to respect their presence, listen to their voice, and support them professionally
It may seem counterintuitive, but hire people based on their raw skill and talent, not who they come referred by or where they’ve worked in the past.
Look closely at who gets the heads-up that a job opportunity is posted prior to the wider general public. If someone white in an inside position of knowledge quietly sends out word, even informally, about an upcoming opening, then what you’ll get is a circle of forty white insiders who pass the job opp to forty more white insiders each, creating a loop that’s hard to diversify.
Look at your recruiters’ social networks, because it’s the same issue. If a closed loop of white insiders is sharing the job opening early and only with white insiders, you have to correct course in other ways.
This is a brilliant perspective. Wondering at this point if I should include my network and recruit myself when I’m ready to start looking.
Make sure they have the resources and opportunity to grow and advance their career. Make sure they feel supported and have a future there rather than simply being a check box of inclusiveness.
Hire them. Don’t judge creatives all because of the ad programs/ad school they went to. Most BIPOC can’t afford to go there.

Also, make sure to connect with organizations who truly work to amplify POC in the ad space. It takes some work - but there are a myriad of resources available that just need people who care to invest the time in looking for them.
