Difficult to reply as I don’t know what level you are. The rule tends to be that you move around every few years to get more money. Generally speaking you get pay rises each year with inflation - 1.5%-2%. You can earn significant pay rises if you are helping win pitches and delivering quality strategy that leads to outstanding creative. Some people play the game well to get pay rises and progress, so if you have an aspect of your life / background that you can push to get a promotion over another, do that. The big earners have bonuses and stock built into their packages (if they work for holding companies), or partnerships if they work at indie agencies. The real money is in setting up your own place It’s an industry where talent is viewed as a cost opposed to an asset. Redundancies are common as agencies live and die by the client and try to keep as lean as possible. You have to be continuously delivering value to remain and progress. It’s hard work.

I agree with you, but people leverage far more than their work to progress and get pay rises. You don’t get to the top with work alone.
