As a young associate burdened with student loan debt, compensation is really the primary motivation. I’ve always thought that some kind of creative benefit that would help me repay student loans would be attractive, but I’ve never been able to formulate an idea that isn’t just more compensation at the end of the day.
Other things I find attractive: flexibility to work from home, child care benefits, flexible spending accounts, ample vacation time that I’m actually allowed to use, gym memberships.

Billable vacation time, help with student loans, 6mo parental leave, 401k match, mental health coverage, general wellness reimbursement (dietitians, gym, yoga, massage), better health insurance, remote work
The reason most firms don't match 401(k) for associates is so that they can give really generous benefits to a partners and staff plan without failing nondiscrimination testing. Staff are the only people in biglaw who do not meet the income threshold to be highly compensated, and it costs nothing to push some of their comp into tax advantaged retirement plans. That allows the firm to max out partners' retirement benefits without having to max out everyone's.
Paid sick leave, paid parental and/or caregiver leave, permanent work from home, flexible working hours, 2 paid days for professional development, pre tax student loan payments, pet friendly offices.

Protected Saturday’s and billed vacation
I heard Lewis Brisbois, for example, offers fewer benefits to be able to be able to compete better with regard to compensation and offer more cash?
Lol I mean there’s levels. Are you in biglaw? I feel like they’re the most competitive insurance defense salary out there. Which I guess isn’t much though if ur in biglaw
Competitive comp because student debt is stressful - or in firm Re-Fi somehow with X amount repaid to debt each year, next up would be flexibility (WFH) options, and billable vacation time if you expect over 1950 hours billed a year
It’s not about benefits and perks. It’s about fewer hours, decent work life balance and respect for associates as members of the team rather than cogs that do your bidding.
Fertility coverage
It may sound stupid, but associates do not live on coffee alone. Something as simple and low-cost as free soft-drinks, juices, etc., and an occasional free breakfast makes associates feel like they are at least modestly appreciated. The cost for free beverages and a breakfast a week would probably be less than 0.1 billable hour per week per associate, and I imagine an appreciated associate would happily bill an extra 0.1 per week without even thinking about it.
Adderall, coffee, Red Bull, and vaping is enough to get me through the day
Paid vacation (billable hours to use for vacation).
Health insurance for dogs (the way that people can add kids or spouses to their work insurance).
Many have this, but if you don’t already, a gym or ClassPass membership.
Fertility coverage
Coverage for you to hire a surrogate, or coverage for your medical bills incurred as the result of your surrogacy for another? I only ask because I recently litigated an ERISA case with this issue.

Better mental health options. Random meditation days during times when people have meetings isnt it. Better health insurance where mental health options are readily available. I pay out of pocket now and the people I called that accept my insurance all turned me down for not having capacity to take new clients...the worst feeling for someone asking for help.
Pre-pandemic, we had a free chef-cooked lunch in the office every day for all attorneys that you could takeaway to eat at your desk or in a common lounge. Huge perk that had a big impact on ability to work without major interruption (and was really good!), but doubt it will come back now.
Reasonable billable hours, competitive comp, better health insurance, 401k match, remote work policy/tech stipend, generous parental leave, free lunches/snacks/beverages in the office (don’t they do this in big tech?)

20 weeks paid parental leave
Would anyone on this post consider the level of technology implementation to be a differentiator between firms? E.g. one firm deploys cutting edge technology such as AI and the other firm practices law like it’s 1985. Just curious if that’s at all a consideration.

I'm in the UK so student loans not as bad here. Compensation is number one as I need to buy house, buy car, pay off loan, do pension, do investments and maybe caring for family.
Then free gym (ideally with towels) and food (healthy).
I don't have kids but I've often wondered about having a daycare in the office? Like an afterschool club for all the kids?
Bonuses that are reflective of the quality (not quantity) of your work.
