It's your career journey and happiness on the line, not theirs. As selfish as that sounds it's important to do what you want and what's actually best for you. I don't think you need to feel bad, your contribution to the company isn't diminished by your choice to work elsewhere.

Base and bonus ranges are baked into my contract so there’s not much room to negotiate and the firm notoriously pays low. They did juice the bonuses this year because of performance, which is nice but still not meaningful
