He probably didn’t like how you make up words. Can’t just make up words.

If he wasn’t delivering results at the expected level then he deserves a rating below standard - it’s not complicated. If you weren’t clearly communicating the expectations and providing timely feedback, you also deserve a low rating.

Just about anyone is going to have an orthogonal working style to someone who uses the word orthogonal. I don’t want to know what that means either. What did he do incorrectly? What made his work quality poor? What did he say that was unprofessional? Is he above or below you in title? Was he successful in his work (I assume no)?

You say he felt he was doing a good job. Did you give him timely feedback that he wasn’t or did you continue to let him to do things the wrong way with little or no correction until the end? If you didn’t correct him timely and teach him then that part would be on you but if you gave plenty of guidance and took the time to teach and he still failed that’s on him. I feel like this is a big issue some managers have is not teaching and then redoing things themselves and then blindsiding their staff or senior with a bad review when they had no idea. Not saying this was you just that a lot of managers aren’t great at the teaching aspect and aren’t capable of stepping back to say did they truly fail or did I not set them up properly to succeed

Now as for getting frustrated and talking unprofessionally that’s not acceptable. What did he say/do?

Did you ever try to providing constructive feedback back or correct the behavior? I don't think it would be fair to provide a negative review if your upset he wasn't a mind reader. If this person ignored attempts to correct then yes go for it, otherwise it is on you.

OP it sounds like you might be the one who has trouble working with people who aren’t “yes men”. Maybe you should reconsider how you manage/invest in talent

You sound like someone I just got a bad review (the only one of the cycle, mind you) today. If this is you J, yes I screwed up at times, but you also insisted on producing deliverables in the least efficient manner possible, rushed me and then complained when everything wasn’t perfect to the 10th of an inch, refused to co-work letting communication suffer, and left me alone to figure out how to captain a project I’d never even executed (and then blame me when you try to end the initiative prematurely). In short, I did the best I could given the shitty circumstances.

If this isn’t J, well then maybe you put your senior/staff through the same thing, and take the above as things to consider on a go-forward.

I worked with a manager once that killed my creative thinking coz everything had to be done his way and he chose to pick on all the negatives. For a simple typo I'd get a full email explaining how we need to be perfect. I was too mature to point out his typos, flaws, and HORRIBLE decks (at least align the headers and make the fonts consistent). The only engagement with less than great reviews. I don't think he would know the meaning of orthogonal though so doubt you are him.

Bottom line, understand the difference between work styles and sub par performance. If the end goal is achieved, let it slide.

OP, your response appeared a little sarcastic and if so, this is why you have issues. If you can’t self reflect and realize that you, as a manager, need to adjust your style to others, then you’ve failed here.

Senior Designer - probably because there are about a 30 other words that would better express OPs point. OP, you sound a bit like my manager. We clashed a ton because of differentiating points of view. However the source of the tension was not that we didn't see things the same way, but that A) they never bothered to sell myself or the team on their approach B) they repeatedly disregarded valid concerns that were a consensus across the rest of the team which later came to fruition. My advice would be to set up a candid feedback session and maintain an open attitude during the discussion.

OP key question is how long he/she has worked? If it is couple of months then probably you need to introspect in regards to how tasks has been communicated and whether you provided enough direction to set him for success.

OP, it's a sales job. Internally and externally. Even internally there aren't a lot of sticks available to us Managers - you have to rely on carrots.

If they're a complete moron, then yes, there's no value in this - but think about how you can apply their value to your project.

Orthogonal means at a 90 degree angle to - linearly independent, completely uncorrelated, covariance = 0

If you spend more time than expected training and teaching staff, do you bill that time to the client code or do you use a different billing code? I’m a newly promoted senior and I am currently working with a staff who constantly has to revise work because it’s done incorrectly and I find that I’m spending a considerable portion of my day teaching and going over work which I am more than happy to do.
