Actual management training for 3-years and up. At the very least it should be mandatory for seniors and partners. I believe my life would be so much easier if those above me were more skilled at planning and managing big projects, handling conflicts, giving constructive feedback, etc. I don’t fault anyone because I don’t think there are many lawyers who have been exposed to formal education or training in this area. But the lack of emphasis on real management skills creates so much inefficiency, error and resentment that could so easily be addressed and eliminated.
I brought this up to practice management because one of my fellow third years was already being a bit of a menace (I’m fairly certain unintentionally) and they scheduled a bunch of formal management trainings
Actual time off that distinguishes between sick and personal. Get rid of the scam of “unlimited.” At my government job before big law, we got 21 vacation days and 10 sick. No one questioned you talking time off. Here, I had to miss 5 days due to a surgery and subsequent follow up appointments. They get coded as vacation days. So now I don’t feel like I can ask for any time off.
Actual PTO days that don’t count against your hours requirement
My firm gives us 40 billable hours credit for PTO, started during Covid as personal wellness days that we could take and not have to worry about losing working hours. It’s honestly great.
Give a humane hours requirement like 1700
I worked at a firm where it was 1600 and nobody pushed anything. If you didn’t exceed target, you didn’t get a bonus. We didn’t make big law bucks but we did pretty well. It is possible.
1. Reduce the hours worked on weekends unless there is a critical deadline/deal. Reduce minimum billables from 2000 to 1500 (the way it used to be at this firm in the 1970s).
2. Eliminate unlimited PTO and offer 3-4 weeks vacation at a minimum with the option of some rollover and cashing out when exiting.
3. Offer hybrid WFH instead of mandatory in-person attendance 5 days/week as it is now.
Related to another comment about hours, I don’t want any rule about weekends because if I’m taking time off during the week I want the flexibility to catch up on the weekend.
But the firm should be pressuring managing lawyers to pay attention and not require weekend work.

Ban working after midnight (client be damned) and more than 3h per day on the weekends
Having a firm that supports realistic human boundaries like not expecting employees to work past midnight and on weekends would be a relief, but I agree that banning seems extreme.

If you’re going to expect top work and market as a top firm, pay market.

When I was young naive attorney I worked for a small farm that way less than market pay who expected me to produce perfect work product and work overtime, just not worth it at all

Also don’t force staff to come into office unless necessary. I actually liked working from office until recently now that staff are forced to come in. The negative energy from people being there who don’t want to is palpable and draining. Plus now it’s super loud, and I feel less productive in office
Very simple: Actually saying thank you or responding with an acknowledgment when someone emails you work product. Giving those below you an opportunity to do substantive work/ give input where appropriate.
A no a-hole policy in terms of firm culture. Kindness and respect, not yelling and backstabbing, should be the norm.
Actual mentorship with lunches and happy hour. No dumb questions policy.

Less damn cases. I’m at ~65 cases. I am not a lawyer; I am a highly educated paper pusher. Critical analysis? Nah, check the box and move on.
Also better support staff. They’re hardly trained and are not held to account. Give me back the money you take from me to contribute to their salary and I’ll do the damn scheduling myself.
I have an amazing secretary and can confirm that having great support staff is life changing.
