A pay structure that includes a base salary and bonus can be very motivating. If in sales, a commission makes it even sweeter. I have heard that morale, retention and job satisfaction can be very positive, leading to low turnover rates.

In a perfect world, how would you develop a pay structure to keep everyone happy (employer and employee)? Would it be different? Include spot bonuses or extra PTO?

Better base during first few years, so someone can actually survive while developing, commission to supplement. Straight salary doesn’t reward and in sales, too limiting as opportunities for growth and advancement are very limited.

Depends on so many factors. Demographics of your employees changes things. Older employees usually prefer better retirement packages and benefits including more PTO. A younger generation may want higher base or higher percentage commission. Older crowds usually prefer stability so less commission and more base. All the studies I have read in college it's more about competitive pay versus competitors and then having a culture that's suits the employees.
