You’re approaching it like a woman when you’re in a sea of men. You need to tell them point blank I’m not reporting to an AVP when that is not the standard org structure, expected and the reality are not aligned so if you don’t want to deal w me reporting to you then assign me to a diff VP, and I’ll be willing to take on another team and do the cleanup of an AVP when the title and pay structure aligns as such, otherwise I have to work within my pay grade. I doubt lack of assertiveness got you to where you are now so don’t sell yourself short and play the gender role victim. If you want equality demand it and diplomatically call it out when you’re seeing behaviors and actions that exemplify otherwise.
Easier said than done exec - what if they say ‘no can do’?
OP - can you find an offer to add weight to your requests ?
Some more context since I ran out of characters in the original post.
My VP said the "expected" reporting structure should be Director > AVP > VP, but no other Directors report to AVPs and it's been over a month since the original change. There's been firm statements about no more reorgs or changes for the rest of the year.
I've been asking about a promotion to AVP. It's really a title change and a higher salary. They have a difference in title to reward for good work and show "growth" in a role. It was ALWAYS been the same job, but the way my leadership now discusses my title, there's been a clear line drawn between me as a Director the other AVPs/VPs. No other Director in our org has seen this change either.
I've basically lost all sole decision making ability for my work. I used to be the sole decision maker for my products, the strategy, and my direct report promotions/raises, etc. Now I have to go through my AVP instead of making the decision and discussing anything with my VP. Again, no other Directors have this issue.
I've been told by the AVP and VP that this is not a demotion. That I'm amazing at my job, my reputation is great with leadership and the stakeholders, and they need me in this role because I have skills no one else does to get the work done. On top of that, I was given another team to manage and a scope of work that is cleaning up the mess another male AVP made by being told "I'm good at getting complex situations into a strong strategic path forward".
But none of this comes with talk of any promotion or benefit to me. Optically, people have asked if I was demoted. I'm self aware enough to know my pride has been hit. It's not the first time I've done a great job and then gotten hit with clean up work or no promotion.
Being one of the only women Directors, and about 5-10+ years younger than most of the men in my area (I'm late thirties, most of them are 40s+), I'm feeling humiliated and unmotivated, as well as like I'm being punished for something. I've tried discussing how this is a complicated situation and I'd like more explanation for why the changes have taken place, but it hasn't led anywhere. Any talk of the AVP title has been a vague "we'll talk about what that timeline looks like", which is what I'd been hearing for the last year.
I like my company, the benefits, and most of the strategic work I get to do. But this is making me have one foot out the door, and I don't know if I'm being emotional over a job title and reporting layering or if this truly is a sign of bad things to come.

Sounds like you have been demoted and your mgmt.. is quietly firing you. Great time to polish up that resume and see where your next opportunity lies.
