So here are some harsh realities no one seems to have told you before. 1) you will never get a huge promotion money or title wise by staying at one shop. They will always see you as a jr cw. Just getting promoted doesn’t mean crap. Promotions within are almost always deserved, but the reality is if they had more money they’d go outside and hire. Internal promotions are meant to keep the cheap workhorses plowing the field so you can afford to go buy a show pony. 2) never equate years in industry to same level of experience. Your peer most likely produced more work, has experience on bigger brands and possibly has awards that you don’t. Hence the reason they are pulling down 10k more than you. FYI, they will get more attention than you on most days because someone chose to hire them at that level so they most likely have a skill you are probably lacking 3) they may be working on a client that pays more than the main client you work on. Each creative has an allocation whichever client you are allocated to the most is considered the one who pays your salary. For example say you worked 50% on Regions Bank 20% on Kelloggs and 30 % on Sephora. While Regions is paying your salary their rate may only pay $100/hr for you while your peer works on a client willing to pay $150/hr for their time. That could be why the agency is willing to pay them more. In the end there are a lot of reasons why a peer makes more. The real measure is what do you make ca the avg for your role in the city you live? That’s the true detector of how much or how little you are being cheated out of.
We don’t get to negotiate for an internal promotion

Sadly that is a common occurrence. Try to ask for a pay raise and frame it within your accomplishments and to get you to market rate

Ask for more money next time.
