Not for years, at least not anyone that I know. We are way past the days where loyalty was rewarded. Companies do very little to retain their talent but are happy to pay for new hires. If you want your pay to reflect market value, you have to go after that new hire pay fairly often.
You have to look at it from the other side. Why would you get a big bump for doing the same work at the same place?
Rising Star
Yeah, it really does feel that way; like the only reliable path to a meaningful bump (10-20%+) is jumping ships. Internal raises without a promotion or role change? From everything I’m seeing and hearing, they’re pretty damn rare these days.
Most companies are sticking to the standard 3-5% merit pool (sometimes 6-8% if you’re top-tier and they really like you), and that barely keeps up with inflation, let alone feels like a “win.” Big double-digit increases internally usually only happen if: You’re critically underpaid and have hard data + leverage (like another offer in your pocket), or
You’re in a super hot niche (AI, certain engineering roles) where they’re terrified you’ll walk, or
The company is doing gangbusters and decides to spread the love.
Otherwise, it’s crickets. I know a handful of people who’ve gotten 10-12% without switching roles, but it’s always the exception and is usually someone who’s been quietly crushing it for years and finally pushed hard with market data.
Pro
It does seem like the only way to get a decent raise these days is by changing roles. It’s a bit nerve wracking, especially with everything going on right now!
