We’ve found that the only way to find candidates is to train them inhouse, so we focus on people who are smart and can learn our niche tools.
This 💯. Been there. You have to create your own specialists and leaders of tommorow in house.
If it’s possible to offer remote work, that’ll broaden both your applicant pool as well as making the position more attractive.
If that’s not possible, you’ll either have to raise compensation or try to poach people from competitors.

Supply and demand. You have demand and there is a shortage of supply so try increasing your offered salary range and it may help in finding decent and qualified talent.
Rising Star
Train them. You can find plenty who may not have all your “requirements” but is more than willing to learn and up-skill themselves. So many companies need to start giving more candidates an opportunity.

Make sure that your compensation is competitive, that a path upwards is clearly defined and sell the particular challenge of opportunity your company is facing.
Additionally, utilize recruiters with proven access to this talent.
