At what point does a new analyst who is just learning, turn into an under-performer that is not what we thought he/she was?
Assuming they are working with managers with 10 years experience.

This is VERY normal for a new hire. In fact, I would say new hires generally need double the time to complete something if you want a quality product. And clarification shows they want to do it well and respect your guidance. If you would like them to do one or the other issue less frequently, tell them nicely and ask them to focus on that.

Yeah. 3 months out of school and if they’re giving you anything which is 80% there is a sign of a good Analyst.

How can anyone assess this without knowing what they’re asking and how you’re managing them? Ten years experience doesn’t automatically mean you’re a good manager, no offense.

Someone once quoted a rule of thumb they’d picked up for managing brand new consultants: expect that to stay at max productivity, they need a check-in every X hours, where X is their tenure in months.

This happened to me as a new analyst within 5 months in the role. Asking normal questions and was labeled an underperformer. You guys need to coach, that is your job. Ironically, it’s made me a better people manager instead of just calling someone an underperformer.

Totally agree. It takes time to learn, as long as the work products are good quality and accepted by the client, the analyst is taking initiative, and they show a genuine interest in learning and growing, you shouldn’t knock them for asking clarifying questions and should not label them an underperformer... that, in my opinion, is bad management 🤷🏻‍♂️

Track trends by task, and then evaluate the overall learning curve. In any new job, six months is what it generally takes to learn the job at a decent level, begin to take initiative *and execute well on it* (important distinction), and learn institutional knowledge, e.g., knowing who to copy on emails and when. If they’re fresh out of college/first job ever they may have a steeper learning curve

They are fresh out of college, and 3 months into the role. They show great attitude, and initiative. They usually complete work well, but it takes longer than expected (2 hours instead of 1), and at times they ask for clarification 1-2 times. Is this normal for a new hire?

I will take them in a heartbeat. Taking two hours for a new analyst vs. one for experienced ones is awesome and the fact they ask for clarifications shows maturity in raising their hand when unsure. C1’s advice is spot on. Remember, consulting is the apprenticeship model. We learn on the job. You have a rockstar in the making, IMO.

New senior who was a staff for 2 years. Over time I perfected the type of questions I asked, but always made sure to ask questions about the tasks given. I’ve noticed different seniors/managers have different ways of asking for what they want, and clarifying questions only help me align in delivering something that meets exactly what they wanted. I see it as more questions up front minimizing the amount of potential turns of the product I deliver them

Curious as to how many deals at once is typical for a first year associate to take on (M&A, mostly private equity clients). Deal size is lower middle market and I’ve worked on deals ranging from $1-$110M. 2 deals at once is plenty for me, but it seems like my peers are able to take on more than that at once and still do fine.
