Switching from commission to salary!

I’m considering a less sales-oriented role that doesn’t pay commission. The new role will have a higher base but lower overall earning potential.

What % haircut should be expected? As an example, if I make 100k (base + commission) today, would it be realistic to ask for 90k (10% cut) + equity to make up the difference?

I cleared technical round and during final call with HR, my salary expectations were higher as per HR.

Recently I saw a colleague at VOISS got promoted to Deputy General Manager position ( don't want to disclose gender, as it will attract noise). So that person started as a fresher in 2015 and after 2018 every year got promoted from Assistant Manager to DM to SM to DGM. I have worked there and have seen people crying to get promoted even after 5 years in a role and being exceptional. For what I know about this organisation its full of dirty politics and Manager bootlicking (gender favorism).

Currently I' am working with KPMG global services in the procurement team I just joined a month ago the works feels so monotonous it's just a support work to the onshore folks.
Meanwhile I received an offer from Gartner as svcs business analyst with a very nominal hike.
Should I continue to work with KGS or switch to Gartner??
