I was promoted from hourly to a salaried supervisor role at a hotel, and now I’m realizing I’m effectively making less because all the overtime disappeared. I genuinely can't figure out whether these “step up” offers are really worth it. Have you had any realizations like this, and what did you do about it?

Totally been there. Run the math: last year’s hourly pay plus average overtime versus the new salary plus benefits, PTO value, and any bonus upside. If it’s a net loss, ask to adjust comp, add a shift diff, or set a comp time policy for peak weeks. If they won’t budge, treat it as a stepping stone and start looking elsewhere.

That's the biggest drawback to becoming salaried, especially if you were used to working OT when you were hourly. Not getting that time and a half pay sucks. Whether it's worth it really boils down to the opportunities the new title opens up for you. If it's a net positive in the long run, it's worth the temporary pay cut. If all that title does is increase your responsibilities, it's not worth it.
