My most creatively free moments weren’t at the “coolest” shops but with leaders who actually trusted the team. Any agency will have constraints—legal, client, budget—but when you’ve got a CD who runs interference and says, “Let’s push it, we’ll rein it in later,” that’s where the magic happens. I personally think t’s less about the name on the door and more about who you’re working under.
That’s the job.

It’s never really been a specific agency as it has been who the creative leadership was. There will always be budget restrictions and issues with clients, but if you have smart, brave, supportive, secure, kind, generous, down to earth, seasoned CDs (or CCOs) at the helm, pretty much nothing else matters.
Boutique agency I worked at when I was a junior. Two CDs who worked at a hot network shop left and started it. 15 peeps the most when I was there. Smaller clients which are more risky adverse since they need to stand out. One approver on the account (usually the daughter of the CEO).
Downside is, smaller budgets and pay. Left so I can bump my salary. Regretted it though. Too bad we have mortgages to pay for.
What does “risky adverse” mean?
Sometimes, everything just clicks. That was my experience at Rapp NY in the late 90s. Amazing group of people. Great leadership team. We had fun, did some work we could be proud of — and many of us are still in touch almost 30 years later. Yes, we actually enjoyed each other’s company.

Terms, policies, and budgets are not restricting. They are a given. There’s no such thing as free reign. Not in a business. And not in today’s day and age.
That said, there was this one time I was freelancing for a midsized agency, and the creative director brought me in on a project for Lego. This was a while ago. Maybe two decades. And the client came to us and asked us to come up with a name and the concept for a product that didn’t exist. That was very energizing. It ended up being a product called Mindstorms. Which featured user-programmable Lego blocks. But it wasn’t the place that created the creative opportunity. It was the client and the circumstance. I did a lot of good work for that Agency. 22 years of freelance and about eight years of full-time work. But they don’t have those same kinds of clients anymore and they don’t do that level of work either. Sadly.
These days, as an almost career freelancer, I find that my best work is done for nonprofits and small businesses trying to make the world a better place. There’s real satisfaction in it.
