Take them out to nails/ dinner/ lunch to celebrate their accomplishments. Also sing their praises in all agency meeting!

One thing a previous manager did that really resonated was asking people individually how they liked to be recognized. Some people want public shout outs, some people are mortified by that idea and would prefer a heartfelt note or to be taken out to lunch, for example.
We celebrate specific “holidays” within our sector. Such as “Housekeeping Appreciation Week” etc. we did something for every single day of the week for the housekeepers. One day we bought items for a “self care” basket. One day we had a pizza party and decorated the entire breakfast area with thank you balloons and streamers… but you get the idea I hope. LOL just make some time for each of them to show them you appreciate them and their work. We also do an employee of the month each month where the winner gets a certificate and a $50 Visa card.
For me, the key has been to really try to provide multiple types of recognition to each person in terms of both content and forum.
Content: I recognize exceptional performance but also individual progress on a focus area, small but impactful actions, someone pushing themselves out of their comfort zone, etc.
Forum: spot award nomination, public praise in an all-hands meeting, email thanking them with their manager & "grand boss" copied, private email or meeting expressing appreciation, going out for lunch to talk about a bigger win, even just a quick message on Teams to say "I saw that and it was great"
My bosses have tended to default to public praise only for truly exceptional behavior but the one boss who would shoot me a text to say "Hey, the way you handled that tough client is EXACTLY what I want to see, love it!" not only helped me learn faster but also really improved morale.
Handwritten thank you’s, a spontaneous gift of their favorite candy or snack or coffee while you are out, company tickets to an event, go home early, e tea day off, shout-out to an employee at a meeting, a rotating trophy…. Certificates, best job ever!, dedicated employee award, you get the idea
