3-rating means you did very well, but others either worked harder or did better. I know it doesn't make you feel better but your rating is not a reflection of how important leadership thinks you are or the value that you bring. I'm sure you worked your ass off but in a competitive environment, the reality is that some people performed better. If leaving for an industry job makes you feel better about yourself, do it. You will likely be a top performer in an environment of mediocre talent.

E2 - Having been at EY before, that's partially true but also partially kind of bullshit. It's also about having a great counselor who can stand up to round tables and being connected with the right folks. I feel like I got away with 5s every year through 50% of the work effort but 100% of a social game.

I also want to stress the importance of the counselors. Each counselor is different in how they perceive levels and who deserves what and how well they are connected. Some counselors compare their counselees to themselves and hold them to a higher standard and therefore when speaking about them, they don't mention accomplishments that they should, because to them it isn't a big deal, and they downplay things they should emphasize. I've been doing round tables for many years now and it sucks how bad some counselors are, I've seen people who deserve a 4 get a 2, etc...

I'm of the counselors who can sell the crap out of a turd and convince people that a Senior is the second coming of Jesus. I shoot for what I think they deserve and get it for them (usually a 4,sometimes even better). So there are good counselors are there and you have the ability to pick them, so ask around and find a someone who can be a good mentor and will be a Rocky during the review committee meetings.

But i do agree that 3 isn't a bad rating. It means you're average in a peer group of smart people. So if you look at this as a job and that you're doing well, great.
Others want to do better just because there is a higher level they aspire to be at and they look at it as a reflection of their skills and competitive ability. In 8 years, I've never gotten a 3 and I've told my leaders that the day I get a 3 is the day I leave the firm.

I agree with M1. Don't take any irrational step. Gauge the work current environment and then see what makes sense for you.

OP was utilization under 85%? If so, there really isn't hope for a 4 or 5.

To all who think a counselor can turn a turd into a diamond - you're wrong. I'm a counselor of several, sit on the Roundtables committees (listening to the counsellors present), and will likely be a counseling family leader next year. I agree that a bad counselor presentation can hurt you, but a great counselor cannot argue against black and white metrics in he system. This year (just like every year) 90% of counselors presented their counselees as a 5-rating. Most ended up at 4, some 3, and very few stayed at 5. You can't get a 5-rating without significant overtime (combination of billable, plus PD/BD, and recruiting; utilization is not weighted the highest since it's not always in your control), impact to the practice or firm, and professional network (people know you and support you). Book all of your time in gT&E for everything you do or you case will not hold up in Roundtables. Take my advice or not - it's your career and you need to own it. Complaining on FB won't get you a raise, bonus, or a new "better" job. Life is not a conspiracy.

^ 90% of counselors put up for 5's??? That's absolutely a joke. I'm probably in a lower position than you're at (SM + 5 counselees), but there's no way that statistic is true. Based on the 50 reviews I've listened in on, only 10 got put up for 5's. You must be in a group full of pessimists thinking they need to overshoot to settle lower.

OP I am curious...what level are you at EY to snag VP level interviews in industry?

I'm a senior and deal with VPs all the time. Not trying to brag, they make things pretty difficult as they are not as close to some of the decisions that have already been made from way up top and it's more of like, this is how this is going to affect your department and what is the best way to approach things. I do admit, the term VP means a lot of different things at different companies.

OP feel your pain. I am seeing a lot of 3s this year and same message, firm didn't do well, you are a top performer, others worked harder, etc. the best was, you are a 4 but the firm was a 2 this year, so you plus firm is a 3 😑
