We’ve been told we need a “differentiator” in order to be promoted. Excelling in our day to day isn’t enough. What do you do for your differentiator/+1?

My “differentiator” would be to start looking for a new job lol

If excelling isn’t enough, then you’re probably not valued. Best to find a place that appreciates you and the effort you put in.

What would a promotion entail exactly? What role? In my experience it’s v hard to get promoted from resource manager unless someone quits. And then at that point it’s whoever is most qualified / tenured

It’s basically a half level promo to do the same role for more $

I've been very focused on elevating the performance and knowledge base of others. Doing your job well is the expectation of your current role, but going for anything more does seem to require performing at a different level first. By positively influencing those around you, you can prove your value beyond what role you're currently in. You provide additional value even when you're not there.

For a more concrete example, I recently shared how a commonly used accounting software add-on in Excel could help my team analyze data faster. Sharing this information helps them do their jobs faster and more efficiently. Sharing only took me about 10 minutes because I recorded a video. But if they use the new skill, it could save each of them 10 minutes the first time they even try it.

This type of language from leadership/management is always a bit of a witch hunt because in my experience there are rarely (if ever) an accurate job description for which you can benchmark your own contributions against.
My advice is ask for exactly that, while in parallel work to innovate a piece of a process/workflow you touch (these are almost never optimized). Lastly and most importantly when you do this work be your own cheerleader, it can feel weird to some to have to do this (myself included) but no one else will do it for you.
Best of luck!
