Because despite of the mediocre work that we create, the industry has become this weird elitist “club” that’s hard to get into and they push you out if you’re too old.

Main reason IMHO: there's a lot of options for those hiring. Plenty of very talented people, who before would never be on the market, are now searching. Agencies want to get a Rolls Royce for a price of a BMW to do Chevy work
I think it’s really hurting the industry. We’re not bringing new people in and we’re not helping anyone learn how to do this.
I think about this ALL the time. Creative directors and recruiters are so picky about who they interview, but it’s like, would you honestly hire someone who is doing the work your direct reports are making under you at your agency? I genuinely don’t think so. I know so many people at “great” agencies who would be so screwed if they lost their jobs because they’re not producing creative or conceptual campaign work. And you’d think they would have more empathy for how hard it is to make good work the last few years, but no.
No one is making creative conceptual campaign work anymore. It’s a smaller pool of portfolio level work each year
