CD backed me for a promotion to senior AD but ECDs don’t think I’m ready. Trying to figure out what I might be missing.

Anyone here been in a similar spot?

Thinking of checking in with my CD again to share how I’ve been stepping up on projects he hasn’t seen. Would love advice on how to bridge that gap.

Ask them what you need to work on. If they can’t answer that then leave 🚪

The truth is promotions tend to be more about scope than capability. Do you work on an account or a few accounts that have room? Is someone willing to shift? Are your client contracts shrinking or flat? If your work is good, the “you’re not ready” stuff is usually more about budget than talent.

Yeah ask them what would make you ready. Also suggest another conversation/check in on the promotion in 6 months or less…

Ask the ECDs what you’re missing in their eyes. It’s also possible there’s no money for promotions and they don’t want to promote without full compensation.

If they declined to promote you, that bees should have come with a detailed “why”. If it didn’t, request one.

Think about this: What if you focused less on proving your past and more on showing how you’re evolving to meet future team needs. Instead of defending yourself, ask your CD what they need most from you moving forward—then align to that. Show leadership by shifting from validation to what new value you can bring to the CD, the team and the clients.

If you like the agency, you’ll need to be patient. There’s really no point in pushing because the promotion will come when it serves the interests of your boss or bosses and not before. And even if you manage to be such a pain that they give in, they’ll just hold it against you.

Companies promote people who make themselves valuable. Not people who meet KPIs.

If you don’t love the agency, start looking for a new role elsewhere.

People at that SNR level wake up in fear today is their last day at work. They will keep people out of reach of success and being able to climb the ladder. Tone honest it’s all over the industry. I had been a VP ACD for years and was always kept back until a new manager started running the company. The snr creative people got fired. They were useless. Leave

Agree with Chief Executive Officer 1. It's great that you have done good work, but that's what they're paying you to do. They hired you to do good work. You've done good work. They paid you. To them, you're even. Focus on what you can do going forward. Ask what the main strategic imperatives are for the team and volunteer to work on them. Ask the ECDs or CCO what is a project that is critical, but no one is working on it--then volunteer to do it. These things will make you stand out, and I would bet that the ECDs will soon believe that you're ready for a promotion.

Our industry needs to change the way it does recruiting. We make it impossible for people to apply directly to agencies. Relying on employee referrals gets good "culture fits" at the cost of diversity

Can someone explain how billable hours work? At a new agency and although I had to fill timesheets at my previous agencies, they were mainly used to ensure we weren’t over servicing a client/for setting the appropriate retainer for contract renewals. I asked ppl at my agency but haven’t gotten a proper explanation. I get the impression that billing to the agency admin code isn’t recommended, and my manager said he bills everything to client codes, but that doesn’t make sense to me .
