AS2 I'm sorry you feel this way. I can assure you that many MC, including me, do care about supporting employees.
We have training on how to calibrate for performance reviews and over the past couple years the competency framework and review process have been revised and intended to remove as much subjectivity as possible. However, the nature of consulting makes it hard to rate someone consistently across content areas, workstream, different MC working styles and client expectations - that's just a reality that I don't think will ever be solved for 100%
MC comp gets adjusted twice yearly based on upward reviews and WL balance scores. I agree there is more work to be done to build up and support our teams but you should be aware of the steps the firm has already taken. Feel free to share more ideas - one of the best things about AS culture is many great ideas come from the staff levels
AS 1 is 100% correct about the randomness of CA luck and the MC you work on for a project. If they scope it correctly and actually do their jobs to support the team then good ratings tend to happen. If they mis-scope (which a lot of MC do constantly) and then do not properly support the team then the team gets punished for their bad job.
The whole firm average being at Developing/Ramping makes a sense though as people should be ramping into new roles often. That is the expectation for the 1st year at least in a new role to me. It's either we promote early (which is sort of what they are doing now) when you have mastered the last role and still need to ramp into the new role - or they only promote after you are fully ramped into the next role (which is how it used to be).
No, they need to pick a date soon though so people can plan around things.
