Started in account service and worked my way up to VP. Was good at it, but didn't feel anything from it. I found a highly creative boutique agency that needed the things I did well, and was small enough (12 people) to accommodate close collaboration and wearing multiple hats. It helped me grow in creative, start to speak the language more, and find a better culture fit. Started contributing to the creative more and more, eventually left to become a CD at another place. Now an ECD.
It's not impossible by any means. It takes time, and a team that can be patient and offer advice along the way, and a place that gets as much from you as you ask for from them.

Requirements: be good at coming up with ideas. Be good at designing things. Have potential to become great.
The people I know who moved into UX design from other roles did it by taking UX design educational/certificate programs. If you already have the education, I think you can just start applying for a junior role. There is a lot more money and job security in UX, and you can work across industries if you don’t want to stay in advertising.
