Be honest, open, and kind. Provide examples of where to improve or what stood out as impressive
Be honest & kind… in that order… but you need both to be respected (imo)
Don’t just say what (if anything) they did wrong. Explain how it could be better.
Try and embrace the positive (if you like them, I guess) and include opportunities to improve. Not necessarily framing it as “negative”. Unless it was really shit. Lol.
Side note, some of my managers in the past have asked me to maintain a simple bulleted list of things I owned, things I helped on, stuff I learned, accomplishments, etc. then send it to them to remind them during their feedback cycles. I have found it really helpful for my self reviews and promotion case.
