Any advice on how to switch from big 4 to tier 1 consulting firms like BCG and MCK?

What do firms actually look at when evaluating people for partnership? I feel like the majority of partners in my section lack organization, leadership ability, management skills, or even good client management skills. It seems more like they were just the ones that stuck around and kept billing a ton. Is this the norm?

But one peculiar thing is happening. I have appeared for 4 Cognizant interviews but in all I have been rejected. Whereas most of my friends had easily cleared Cognizant. I am switching tech, so I am a bit concerned like whether my knowledge is too shallow😐
