Negotiating at FAANG - recruiter is saying 220 all in with equity and 15% bonus. How much can I negotiate without another offer?

I’m at 165k base 15-20% bonus now and about to make SM with 185 base for about 220 all in come July. So it would be a raise for now but worried about stagnating

Any advice on how to handle an ECD in charge of your salary who says the only way to get a promotion or even a COL raise of any kind is through winning an award? Not consistently reliable and solid performance. Not keeping the client happy and profitable. “You either win an award, or all ya get is to keep your job.”

This is an extremely difficult position, but I bring not only a preference to work the hours they need but the experience and credentials to qualify for the upper range of the salary (RN, MSN, CHPN, 5 years hospice experience). I asked for the range and he gave the range then immediately stated that I would qualify for mid range. My goal is to find a similar position to the one I’m working now and add 20-30% to my income, the high range would meet
