Here's the thing. It's not fair I get it but if people negotiated better that's fair game and good for them. Don't be mad just know that you deserve more for next time.
Pissed at who? At yourself? If you’re making less than the market rate for CD - yes. Pissed at your company - no.
I’d rather not know others salary for this reason exactly. If I’m happy in my role at the company and I’m comfortable with my salary, that’s all that matters. The second you think you should be making more is when your happiness at your job decreases.
Product of a bad system that can’t get out of its own way. I have someone on my team making less than someone a level beneath and I can’t get her caught up on salary because finance doesn’t approve raises above X%. So she’s a bit fucked because she hasn’t had her hand out every 6 months or threatened to leave.

Don't waste too much time fretting over it. Loyalty doesn't pay short term or medium term, but it pays long term. I've been the most underpaid person at the agency for 15 years now I make at least 3 times as much as the next highest paid person. Just keep doing what you're doing and focus on the work.
Ask for more money. Put together a compelling argument for why what you’re asking for is justified (based on your value to the company, not in relation to the ACDs’ salary) and ask for it.
I mean, you shouldn’t be pissed, per say. It’s not their fault for jumping. And not your fault for not jumping. You just won’t match their cash. Super simple situation. If you were good enough to climb the ladder internally you will have no problem getting an offer somewhere!
Go out and get yourself a market value offer. If your agency doesn’t counter, then you’re making a huge mistake by being loyal. It’s not about being comfortable with where you are - of course you can make it work - But it’s about earning what you deserve by not allowing a company - that is always going try to pay the least they possibly can- screw you over. If you don’t play the game, you’re getting played.
Loyalty does not work in agencies . Loyalty is a human emotion so you would need people to work their LONGER than you to appreciate it. Otherwise it's just number on a screen and the numbers on a screen that matter to a business are financials
Why pissed? You have two options - go to HR ask for a raise, or hop yourself and get that raise somewhere else. No reason to get pissed.

Yeah loyalty only makes sense if you assume those who can reward you for it will stay there longer than you. Otherwise who’s gonna even know how loyal or not you are? If a tree falls in the forest and nobody hears it....
You get more money by moving around. If you like where you are, the trade-off is being comfortable and happier for less money. Which might be worth it.
