So I am looking over multiple offers for a management position. It would be my first salary job. I have around 4 years of experience in leadership/management roles and no college degree currently. I live in ohio and this is more specifically in the Restaurant industry. What should be my starting point for negotiating? Any advice appreciated!

In the beginning, I essentially tried to match my salary with that of the server or bartenders, considering that's a position and income I could easily fill. Although we all know management will always make less, it's an easy and humble starting range imo. Before doing that, my first management position was underpaid, after doing that the second position was lower average, and my final most recent position I did the same as well, and after a year of performance I put a portfolio together and earned myself a 30% raise. So now, I am in the high earning bracket of our position after a few experiences with this. Unfortunately in this job market, I just had a offer recinded because I counter offered too high. But I am in a new state and should have considered my surroundings average pay I guess, but still didn't want to do it for less than I had previously.

I’m interviewing with a startup and the range has a 40k difference from the lowest to highest point. It’s also pre-seed and comes with equity, and health, 401k benefits. It’s a director of sales role so I would eventually be recruiting and managing a team along with building the processes and strategy. What would you consider a fair compensation package? I started QA at the company I am currently at 3 years ago. Long story short, within 4 months at the company, I was able to make a career change and step into a PM position. Without having the formal education or PM experience, only my 5 years in QA experience. When I started I made $65k and have jumped to $78k. I have seen other companies post $100k+. Annual review is tomorrow. Should I fight for more or look for more somewhere else if I lose that fight?
