I say make the break. Bet on yourself, find a firm that is growing and looking to add high growth potential partners and willing to pay for talent. If you’re running a top practice at a Big4 it should be easier to impress a smaller firm.
I don’t know how B4 MD comp works but I would think it’s limited compared to their partners. At a growing 2nd or 3rd year firm I would think you’d be able to break into the 7 figure range plus some kind of a wealth accumulation model due after retirement.
You sound like a great Partner candidate. What is the firm’s messaging to you in terms of timing and when are you expected to go through the process?
I am told I am top of the list but practice isn’t doing well so no spot! It’s been so for the last 3 years now and may be another few years..during the process, people committed to my promotion have changed roles and so gaining support from a new person has been like my annual ritual for the past 5 years!
A&M MD’s are equity partners. Definitely a very lucrative career path - and a great firm overall. You should explore.

IMO it depends on your business area. If there is no room at current. Look to another org that is looking to break into that area or is excelling at it. However if the business area is decking - look to expand your delivery capacity into new adjoining areas.
It sounds like you work at a firm that operates like the Royal Family (waiting for a spot). Isnt there more than one person in your practice group leadership or firm leadership who pays attention to how well you are doing?
There are a lot of people supporting in and outside of the practice, that’s how I have managed to get to the top in the pipeline. But practice performance isn’t allowing any partner promotions (albeit carrying underperforming partners is ok😡!)
If your a high performer (execution/delivery, sales, leaderships skills), then you can move up very quickly at a non big 4 and comp is better in many ways also. 15+ years at PwC and 5 years at RSM and while PwC says they pay for performance, it’s really a favorites game whereas RSM partner comp is based on performance and if your selling a lot of work, you will see amazing base and bonuses that are far better than big 4. And you won’t work Nearly as much or deal with the politics and bs. Btw, every partner at PwC in a leadership role that I know is divorced and miserable outside of work.
