I think a bigger factor is the traction of the agency is it grow quickly. If you’re in a small agency, is it run by successful leaders, like those that have had senior roles in a bigger agency or an exit?

Small agencies often pay 10-20% higher base because they can't compete on prestige or benefits. Big agencies lowball on salary but offer structure, name recognition, and (sometimes) better advancement paths.
Early career (0-3 years): Big agency for resume credibility, even with lower pay. Mid-career (3-7 years): Small agency—you've got the brand names, now chase the money.
Warning: "Nurture" is agency-dependent, not size-dependent. Some small shops pay well but still overwork you. Always negotiate and get comp structure in writing.
