I got a remote L6 SWE offer at Google but the RSUs are too low for that level ($625k over 4 years), could not negotiate it higher. I’ve accepted the offer but trying to be hopeful that I could make it more equitable in the future if I perform well. Leveling is going to be based off of educational level combined with Relevent YOE. The only experience that counts toward leveling is experience directly related to the role you’re interviewing for. If you’re applying for a SWE role but spent 4 years in Sales Ops, you may only have 3 years of relevant SWE experience so you will be leveled as such.
Understand that the Google leveling system doesn’t allow people to be low-balled through bias. You’re leveled off of very specific rubrics that is then validated through the interview process. Your comp offer is then created based directly off of the assigned leveling.
If you’re being told you received an L3 offer, it’s because you’re legitimately an L3 candidate at Google, regardless of your level anywhere else or the leveling of other people.
The fact above that you’re making a ladder change explains a lot. The google interview process allows candidates to reject you at the level you applied for but recommend you at a different level (+/-1), though I’ve *very * rarely used it.
If you’re really hung up on this, ask the recruiter whether you interviewed for L4 and got recommended for L3 or just got slotted at L3 pre interview. If it’s the latter, you can request a supplemental interview at L4. I don’t know what happens to your L3 offer if you fail though. Some companies will retract the original.
All of this should also be considered against the fact that google has frozen hiring. If this is your last chance into google you might want to take it and go for promotion in 6mo (not unheard of at L3)
Personally I would not take it unless you have a strong personal reason for wanting to get out of your current situation. From a career development pov I think it would be a definite step backwards, especially since you say you're up for promotion in your current role later this year.
I don't share G1's positive perspective on the Google hiring process -- it can be absolutely as biased, subjective and inconsistent as anywhere else.
If you do have a reason for wanting this role particularly, I would go back to the recruiter with your evidence about your teammates joining at L4 and respectfully ask for your level to be reconsidered.

I would take the offer and then have a discussion with my new manager about how to reach L4 and express that you think you were leveled too low.
If you really are an L3+ you will find that getting promoted is quite easy if your manager supports it.
Concentrate more on the sallary as a higher sallary in will mean higher sallary throughout. Try to get more stock units as well.
You could ask for up leveling, might have to go through additional interviews

There is some room for negotiation. You can (and I would, if I were in your shoes) to ask for that, being kind and courteous to the recruiter, but mentioning solid reasons for why you should be an L4
It‘s very normal at Google to feel that way. Most people get hired at a lower level than they have had before. 7 years of experience at level 3 is still in the normal range.
First and foremost do you think you will enjoy the work and team? It's not all about the money. If so the only thing that should matter to you is the comp and the ladder you are on. Is it a step up or at least as good as your current comp? Will you be on the ladder you want to be on? Ladder changes at Google are tricky and best avoided. Coming in as a well paid L3, who has enough experience to be higher just makes your path to promo and a nice pay bump smoother.
That seems extra strange that you're coming from a peer (Meta) and not a random company/firm.

It's a niche tech role. It is extraordinarily strange. I had a couple teammates join at L4 who have less experience and also said their interviews didn't go quite as well. I don't want to make excuses, but I legitimately cannot think of another reason besides some sort of bias during HC.

Well what’s the specific role? How many years of experience do you have in that role? These are base metrics we need to even begin to offer advice.
Pay is trash and the benefits used to offset that. Now with perks being removed almost everyday, the pay is not competitive.
