I heard an expression somewhere- I’m gonna butcher it but effectively- if you imagine keenness on a 1-10 scale- Tens will hire tens… eights hire other eights or lower etc. It’s kind of a bias and should be acknowledged and addressed. If you’re an 8 make sure you’re encouraging the 10s, not suppressing them.
So I’d say…Encourage them. Give them work, opportunity, ask what they want, give access to training, let them sit in on next level discussions. Help them be their ’keenest’

Do your best and forget their antics. Hopefully, your managers are smart and can smell bullshit. But if not, there’s not much you can do.
