I mean it sounds like she's rightfully pissed about being lied to. If there is actionable feedback around her performance, that needs to be given to her. Part of the reason I left working at ad agencies was the culture of favoritism. If you couldn't find a CD or VP to take you under their wing, you were SOL.
Unfortunately this is white collar work in general. Working hard or being the best and actually being recognized and rewarded for it is by far the minority (unless of course you found someone with power to champion you). It's more about who you know then what you know. Look at all the ppl who fail upward!
The book crucial conversations would be a good one for this student to read.
This is what I wish I had when I was in a similar position: a person like yourself that could help me have a productive conversation about why I wasn’t being extended, what skills need to be addressed at the current level and what the difference is between a junior and senior position. From the “boss” or in her case “CD”
I would create a few scenarios in which she could have a constructive conversation with the current CD from a neutral standpoint to find out how she can improve her skills for a senior role and how she could do better in her current role. (Like literally writing down everything that the CD says)
Then another session or two with her on how to take that information and detach emotionally enough from it to select what is applicable and what is “CD personality”. And if it is CD personality - what to look for in the next role so she doesn’t run into this again or how she can approach it.
You don’t have to do this - but looking back at myself, I wish I had someone like this to move beyond the shock and be strategic.
