Advise: I currently dislike my current position - I am not gaining any skills, I have lost my passion for PM and my team/manager are only out for themselves. I interviewed for a much smaller company and I love the team and would actually be gaining a lot of experience. The role is a senior position but they are offering $20k less than what I make now. Do I take the job to be happy? Or do I not bc of the pay? Any way I can negotiate this at all?

I mean, that's really a decision only you can make. Personally, I value non-tangibles, like culture and WLB far more than I do a paycheck, but I know plenty of people who feel the opposite. I'd say at the very least, it sounds like you need a change. Whether that's at a job where you'll have to take a cut in pay, or somewhere else that can pay comparable to what you're making now, but will offer a less toxic environment is really your decision to make.

Unfortunately no one can make this decision for you. Do you value happiness more or do you value money more? Can you make ends meet without a huge lifestyle change with the decrease in pay? If not, does your career happiness validate the lifestyle change? I.e. are you giving up one happiness for another, and if so is it worth it? If you opt to take the pay cut / lifestyle change do you foresee yourself working your way back up to your current pay soon, or will it take time? Is this startup the only other option or should you keep looking? What are the sacrifices versus the rewards in all the scenarios? This decision has the same anatomy as a typical product decision, but it’s not about putting money in someone else’s pocket (or not), it’s about your life, livelihood and potentially your family, so it seems different. Try to think objectively. Maybe draw yourself out a rubric of what’s important to you (include weighting if it’s more complicated) and see how the two scenarios stack up?

Like the two comments mentioned it’s up to you to decide, is the first the interview you are doing? Can you potentially stay until you find something else? I’m sure you work hard to be where you are today don’t let a bad experience push you out of your path.

in my short career I have seen a lot of horrible things from bullying/racism/misogyny/harassment to call a few!
I worked at different type and size of companies, in my last one I felt in the worst position, I hated the job, the senior stakeholder, the manager, most of team with very low learnings but I was paid the highest I had in my career so I thought it’s fine I can stay in that job the money is good..
Long story short I quitted without a job lined up, I decided that I did not want to stay in a job that try to crush my passion and prevent me from sleeping at night!
The next steps for me were to take a break and think of I wanted from a new job.
I’m part of the ones that will neither give up gaining skillset nor the money!

If it’s a much smaller company is there more equity? While equity has no value right now, it could hsve value the future so I wouldn’t completely ignore it.

I think A1 is making some VERY solid points to consider OP. The biggest thing is understanding if your quality of life will be better, on the mental health side and whether the pay cut is affordable. I would negotiate for sure - most orgs get that you're not willing to take a paycut. I'd also hold out for another role if you can, but if the place you're at currently is really that bad, I guess it is better to leave...but it would diminish negotiating power down the line

All jobs sound better than what you have when you are unhappy. My suggestion would be to do a SWOT analysis and talk that through with a mentor or a couple of people. Do look at what you have now (benefits/ monetary wise).

Look out for other opportunities and you might find something that’s at par with money and role.

Even during tough times or dealing with situations, you gain skill sets that help shape your future. Happy to talk through with you if needed. I am no expert but I can point to some right questions.

All the very best and let me know how you get on. ❤️

You should definitely negotiate, it often works. May be try to bring it closer to what you current make. I did that and I was successful.

Have you started a negotiation discussion?

Hmm. This is a tough decision. For practicality's sake, have you tried discussing this with your current employer? Or you can also negotiate with your new one. in case you decide to grab it.
