How to switch mechanical to Programmer. And which language is good to go.

I recently took up a Customer Success Manger role at a engineering software company. Previously I was a Project Manager at the same company but wanted to move out of my engineering services role. RSUs granted on dollar value or by # of shares & stock price trends
Vesting schedule
strike price on ISOs & delta between strike price and real market value

For instance, most of value in Amazon's comp seems to be granted in years 3 & 4, but it's well known that most people last only 2 years max there.
