Sounds familiar, especially if they are of a certain generation that was handed trophies… appears you have done all the right steps but if they aren’t motivated then they don’t sound like an ideal person to be an account lead…before going to a PIP, would giving them feedback from a client help? I did see improvement once an AE heard what the client thought of them. good luck!
I knew several others on my account team like this and I was the one laid off 🤷🏻♂️ I disagree with Ogilvy 1. There will always people like this until the end of time no matter the circumstances. Since you have some hesitation still, I’d give it one last test run with a pre-pip and see how they fare. If that doesn’t work, I’d love to connect 😂🙋🏻♂️

What's the time-frame for these interventions? From reading that long list without any context, your approach may come across as frantic.
Super fair—we’re coming up on their 3-year anniversary, but they had parental leave about 6 months in. I’d say it feels frantic because their main issue is a lack of consistency (in my opinion). I’ll see solid improvement for a few months, then a steady drop-off, then I address it with them, they improve, and the cycle repeats.
I’ve found sometimes tough love works in these situations. Be super direct by telling them “you have developed a reputation as someone who just doesn’t care about their work, so why should I keep you on my team?” And see how they respond. I’ve found that either they say, yep, I’m checked out and this isn’t the job for me or their mortified and start making improvements.
I once had someone that reported to me that I literally spent every 2 weeks trying different management tactics. I liked him, so I just sat him down, explained what I had been doing and suggested he needed to be in a different profession - Account Management wasn’t going to work for him. I needed him to focus on his work while thinking about what his next profession would be or we’d let him go. He got a sales job pretty quick and is doing great.
