If you‘re starting out as a fresh copywriter in a top-tier agency, how do you make yourself valuable to the team?

I’m currently discontent with my income.
(3rd year. Salary=80k and no performance incentive. I brought in $1.4mm AFTER partners claimed over half of fees on my big cases.)
I see CJL offers an incentive+ base but I’m curious about that structure.
Any good or bad firm culture to speak of?
Is it impossible to actually earn a respectable incentive bonus?
Am I going to have some partner come cut me out of any cases where I might actually make a solid fee?

I received a 2 year continued service agreement costing $12,000 in effect fot individuals who 'leave voluntarily' within the allotted timeframe. Will I actually have to pay for the costs of training if I don't end up liking the job? Are these enforceable? What are the parameters of 'leaving voluntarily?' Thank you!

Does anyone else balk a little bit when applying for jobs and the recruiter or job description mentions a lot of blog writing and other content like that?

I'm new-ish to copywriting after working as news reporter and TV host for years. I'd like to start putting together a portfolio of my writing, but I'm not sure what a marketing copywriting "book" should look like. I have emails, blog articles, promotions etc. Any good examples or resources you could share?
