I would say when it comes to industries like finance you've got things like encouragement into the profession, comfortability with financial literacy etc, and opportunities for education, but I really do think hiring practices make a huge difference. And this is really only talking about racial diversity. When it comes to other identity concerns you're talking about the culture much more.
Building an environment where people can develop and promote equitably. Hard stop. Development opportunities is the key.
It's about having the resources to enter spaces where generally only the privileged have access, and once there, having a culture that supports you, i.e., an inclusive culture.
It’s not just about hiring practices, it’s about making sure POC not only have a voice at the table but also are give the institutionalized authority to enact change and push back. And that’s really hard to do as a mid-level employee. Having POC’s at the C-suite that’s not a Chief Diversity PR hire will go a long way. It also shows the company is serious about DEI. they’re putting their money where their mouth is.
Gateways and pathways framework. Hiring practices are the gateways for entry. Once hired, how are people being supported, feeling included, and being considered for opportunities? Those are the pathways to success. It’s taken a long time for corporate America to figure out the gateway problem, now we’re working on the pathway problem.
I think both e.g., although Accenture says it’s the worlds most diverse firm, it stops at hiring. As a person of colour, I genuinely feel like a diversity hire because in my office events, people of colour are in one corner while the rest are all hanging out together. You can barely hold a genuine conversation for more than 5 minutes and when any ID&E topics come up, people are walking on eggshells around you. I have noticed that a lot of focus is on what we face at work, what happened in the olden times. As much as I respect the company acknowledging that, I would love for all people to be celebrated e.g, do a potluck to learn more about Asian culture, how it originated, etc.
