In terms of tips:
- staying in one firm too long (except maybe in consulting) is not typically helpful to get more responsibilities or steady salary increases
- staying in one firm / set of colleagues / job too long is also typically VERY bad for your own mindset — you feel like you ace that job, and like you’re being owed a promotion … but neither help in actually getting it. You need to network, hustle, check in with your reviewers, build sponsors, find new areas to show it would be good to put you somewhere new like anyone that does get promoted. Why do i say this? Because outside in, if you haven’t been promoted in 20 years, as a boss i am taking a huge risk if i try it out. Best case i still lose an excellent employee on that level. Make it worth my while!!!
Being honest: how often have you over the last year explicitly told your manager / the person that ‘promoted’ the other younger folk that you were interested? Did you APPLY for that role or just wait to be invited? Bonus: how often did you ask what it would take to be promoted (rather than assume your experience has told you), and then followed up on that?

This happens way too often, and honestly, it’s ageism in disguise. Firms sometimes prioritize younger employees for “long-term potential,” but they forget the value of experience. I’d recommend documenting your wins and advocating hard for your worth. If they still don’t see it, consider leveraging your expertise elsewhere—plenty of organizations appreciate seasoned professionals.

I don’t put my college graduation years on anything and I only have the last 15 years or so on my resume. I was once lumped in with a group of Millennials when I’m secretly Gen X, so I’ve been able to hide my age so far. Won’t work forever though.

The universe is trying to connect you to your own greatness. It’s upto you to grab this moment, or fall back on your old patterns of seeking security. They are not in competition with you. But you need to get over that insecurity to seek the next big thing for you.
Your best option is to move to another firm, but even that will be a similar challenge. I ended up at a boutique where at least they respected everyone's experience.
