I will always advocate to start bonuses at 15%
Depends on what level the role is.

Bonuses that are less than 5% are a joke. It is like a slap in the face.
It is still more than zero so while it isn’t a ton would you rather get zero or 5%?
For a Director? Between 20-40%

There should be a bonus component only if you are in leadership levels. For those, anything between 10% to 25% is good. For executive levels, this component should be much higher as this works as one of the motivator to drive financial results for the company. For IC roles, i don’t think having bonus component is mandatory. I suggest adding that to the fixed so that employees are not worried if they will receive that amount or not or what’s it based on.
