I've faced a similar situation before. It turned out that my team member was dealing with personal issues they hadn't shared. I scheduled a private, empathetic conversation to express my concerns and offer support. By understanding the root cause, we adjusted workloads temporarily and connected them with resources like counseling.
Everyone giving you typical robot manager answers.
But CM1 pretty much nailed it, this person is having personal issues, needs a human conversation with someone.
Have a heart to heart, tell them how it is affecting the company and offer some help, we are all human and sometimes is the human issues that really sets us down.
If this person was reliable once and not anymore with no changes at work, then something is happening at home, plain and simple.
Honestly, it might be time to cut your losses. If a key team member is consistently missing deadlines and impacting the project despite your efforts, you have to consider the bigger picture.
In situations like this, I've found that setting up a performance improvement plan can be effective. Outline clear expectations, deadlines, and consequences in writing. Sometimes formalizing the process signals the seriousness of the issue.
Best advice is to be as direct as you can with them if you have already tried coaching and changing things around to accommodate them. It does sound like something potentially personal, so I’d tread with caution in that regard, but unfortunately it is still something that is negatively affecting other people.
Keyword, usually reliable. So something must have changed, could be personal issues, morale or other factor. Best to have a conversation and not assume then can respond from there.
