I have an offer of 18.5 lpa including bonus.
At the time of HR discussion, I was under the impression that this will be 18.5 fixed + bonus
I already have 19.5 fixed CTC offer from Emids and Indegene is ready to pay 23 lpa including joining Bonus.
I am keen to join JP morgan but I want to negotiate the offered CTC.
During HR discussion, HR said they'll not entertain any counter offers later on

Better hours/ work/life balance. Better pay. More politics. Lackluster projects.
BUT, more time to devote to your own money-making side projects; which for me is everything. I was tired of working 15 hour days to make the agency C-suite and shareholders money.

You can’t really put all in house in the same bucket. In house at Apple or Spotify is going to be very different than in house at KitchenAid or a bank.
I'm in house and there are plenty of upsides. Equity, hardly ever work late and never on weekends. Lots of perks that come with being a multi billion $ company.
The cons are that it's one brand every single day. So you'd better really like it. AThe motivation to do groundbreaking work is not really present. The company does just fine whether or not I make a good ad. Which means sometimes the creatives will phone it in.
If you're burnt out from agency grind it can be a great change. But you might find yourself missing the environment where your ideas are the whole business and people get excited about making stuff.

the “in-house is okay” list is getting longer as creatives get tired of agencies and opt for brand employment. that’s a good thing: more opportunities for creatives without the stigma of them being career killers.
Do it. You wont regret it as long as the place values creativity. The pay, bonuses and work life balance are game changing. My mental heath did a complete 180. But the cons are lack of infrastructure to make work at times, poorly written briefs and folks who you have to educate on the process, but even with all that, its still worth it if you can fine the right place. In-house is no longer an outhouse.
