… I’ve interviewed with another company where I would actually take a step backwards, but from my conversations there is plenty of room for advancement and growth. I like my job I’m currently at. But this just rubs me the wrong way.
Not wrong at all. You have to do what is best for you. At the end of the day, I would start looking elsewhere.
It wouldn't hurt to go to another company, and you would make more. Do not burn bridges. Another thing to consider is that years of experience aren't equal to skills. Nowadays, with task-based jobs, your years of service are just as good as how fast you can deliver a task.
Definitely leave. They aren't showing you that they value you, and you deserve better! Lots of people will stay in jobs even though they aren't making what they know they're worth. The way to make sure that doesn't happen is by asking for what you need & going elsewhere if you need to in order to get it.
It seems to me that they're showing you that everyone else can do what you do. Its demoralizing. Perhaps try a new company that values you and pays you better...

I’m going to go the opposite way on this and say that pay equity is generally a good thing. However you didn’t specify if they lowered some salaries to make everyones the same or if they brought everyone else up so they now make what you make? We also don’t know what you make/size of the book you manage so maybe you are paid fairly. It’s not a bad thing for everyone around you to be paid fairly too. You also said you have the opportunity to make performance based bonus? Maybe reconsider why this is bothering you and see if that is a good reason to move on from this company/role.
Where I’m currently at, we’re small at a total book of ~4.5M with 2M of that my book alone. I was brought up to 50k- however they were also brought up to 50 after starting 2m ago at 45. Which was still higher than I was making at that time. When they were hired in, I was at 43. There are 2 personal lines mgrs who split the remaining 2.5M
My bonus is based on every quarter. At the beginning of the quarter my book size is noted and only if there is growth then new business (which I do all intake, quoting, apps, marketing etc to create proposals to pass to producer) will then be added back to my total book and a bonus of 5%
Where personal lines growth is only based on book size at 10%
Another note- I was asked to interview for an internal promotion only to go through 3 interviews and in the middle of my 3rd interview I was told “you just don’t have a track record of doing x” they already knew my track record and what I do on a day to day basis, why interview me if that’s the reason to not promote? Why even bring it up in the first place?
