From what I have heard through the grapevine, most people who had 120%+ charge ability and a few hundred hours of PRD or firm initiative stuff only received a two, and the SM's fought about it.

Apparently exceeding practice goals, crushing it on your projects, and selling new work is the new baseline. Below that expect a 3 or a 4. My last two projects I filled in for two SrMgrs that got removed from a project for poor performance, picked up the pieces and delivered beyond partner and client expectations, receiving ridiculous praise from client C-Suite along with selling over 1m of new business and that wasn't even worthy of a 2

Same thing is happening at EY. Slowly going to kill off put double digit raises and move to bonuses but also raising the bar for ratings. The pyramid scheme only gets bigger
